长期以来,学术界和业界都很关注绩效评价偏差的现象。为了减少偏差,相关研究通常聚焦于提升评价的准确度或完善管控体系设计,但这些努力并不总会奏效。此外,大多数研究往往聚焦于某一类评价偏差,或者仅关注员工的个体努力而忽略了团队成员间的协作。本文提出了一个分析框架,旨在探究存在宽厚性偏差及(或)集中性偏差的绩效评价是否影响员工个体努力和团队协作。基于过去关于公平、公正的相关研究结果,本文提出如下研究假设:员工个体努力的意愿取决于宽厚性偏差和集中性偏差两者的相互作用;当没有集中性偏差时,宽厚性偏差会削弱员工的个体努力;而当宽厚性偏差和集中性偏差同时存在时,员工个体努力会得到提升。另外,无论是否存在宽厚性偏差,绩效评价中的集中性偏差都会导致团队协作水平下降。这一框架可以帮助从业者及研究者对管理者自由裁量权给员工绩效带来的影响有更为全面的认识。
